EMPLOYEES CONFIDENT IN TOP MANAGEMENT? AN ANALYSIS OF MEDIATING EFFECTS IN THE RELATIONSHIP BETWEEN JUSTICE AND TRUST IN TOP MANAGEMENT

Employees trust in top management has been shown to be crucial in achieving individual and organizational performance. However, investigation of antecedents of trust in top management distinguishing affective and cognitive trust received very little research. This paper proposes in this regard to analyze the differential effects of distributive and procedural justice, perceived organizational support and job satisfaction on affective and cognitive employee trust in top management. Based on a study administered to 337 French employees, our results show a positive direct and indirect influence of organizational justice on affective and cognitive employee trust in top management. The indirect relationship is mediated by perceived organizational support, job satisfaction and pay satisfaction.
